Currently he work as senior manager for a very large software company in San Jose. In the past three years, he travelled extensively to Asia to recruit both college graduates and experienced workers for his company. For college graduates, he is hiring those with degrees in computer science, software engineering, information system management, and computer engineering. During a visit to CMU, he explain the hiring process to me:<\/p>\n<p>\u201cWe receive thousands of resume every month from Asia. We have a staff of twenty five people to screen them, review them and organize them into certain categories such as degrees, schools, study areas, and working experiences. From these groups we select a number of qualified candidates and contact them over the telephone. This first contact is mostly to verify information, identify work-type preferences (What type of software area that they like to work on such as business, engineering, embedded software, web development, computer game or system management etc.) but basically determine their ability to communicate in English. Some students have good grades but could not communicate well so we have to eliminate them. If the first contact over the phone is good, then it is my turn to meet them in their country.\u201d<\/p>\n<p>I asked: \u201cWhat kind of questions do you ask them over the phone?<\/p>\n<p>He explained: \u201cMostly general information. We just want to verify schools, grade, names and address to make sure that they match their applications. We only hire students from universities that we know that have good reputation. We have good relationship with few universities, we know their training programs, we know their faculty, and we also evaluate people that we hired from those schools. Basically the first contact is to determine whether they can communicate well in English. It is usually conducted by human resource personnel so no technical question is asked. By having this first round elimination, we narrow down our list of candidates to a few who have the language skills.\u201d<\/p>\n<p>He continued: \u201cWhen I contact them and set up interviews in their country, I expect these candidates to know something about our company. They must understand our businesses and come prepared to talk as well as asking questions. However, after several years recruiting in Asia, I found that most students do not know how to prepare for interviews. Many come unprepared. Many do not know how to ask questions so the conversation is only one way &#8211;\u00a0 I ask and they answer &#8211; That is not a good conversation. An interview is a chance for both side to know each other, not a test. If they do not show any interest. If they do not come prepared. If they do not know how to ask questions then there is not much to discuss. In that case, they fail as I do not hire them.\u201d<\/p>\n<p>I asked: \u201cBut what kind of question do you ask? What kind of question do you expect them to ask you?<\/p>\n<p>He smiled: \u201cI ask them to tell me about what kind of projects do they want to work on? What are things that they really like to do? What area would excite them? Unfortunately many of them do not know what they want. Most tell me that they can do whatever the company want them to do. That is not a good answer since no one can do everything. Many Asian students are very shy, they do not say much and willing to accept any assignment. From the hiring company position, it is not a good indication. If they do not know what they want, they will not be successful in the software industry. Many of them do not even know anything about our company. When I ask them \u201cWhat do you know about my company\u201d many do not know how to answer. If they do not know anything about the company that they want to work for, that means they really do not care. In that case, they are not people that we want to hire\u201d.<\/p>\n<p>I asked: \u201cIs there difference among students in these countries?<\/p>\n<p>He said: \u201cYes, students in S. Korea are more assertive, they can explain well. Japanese students are very polite and quiet but if you push them, they will give you answers. Chinese students have a lot to offer but they do not know how to express themselves. Overall, very few understand the difference between career and job. Most do not have a plan of what they want to do. Many only think about having an oversea job but not a career in the industry. When I ask them what do they think of about their future in the next five years or ten years. Most only think of having good jobs but cannot elaborate anything further. It seems that they do not know or have not thinking anything further.\u201d<\/p>\n<p>I asked: \u201cIn that case, what kind of advice would you want to give to them? What would be the key to get hired?<\/p>\n<p>He said: \u201cThey must have a career plan. They must know what they want to do. They must understand about the trends in the industry. They must know something about our company and what we need. If they come to an interview unprepared that means they do not care. If they do not ask any question that means they are not interested. Sometime I would ask them question about industry trends such as \u201cWhat do you think about cloud computing ?\u201d Many do not have an opinion. Some do not even know what it is. If they do not follow these trends in the industry, or know what is going on in the industry then it is an indication that they do not want to build a career in the industry. Today with so much information in the internet, if they do not know that means they do not read and probably do not care.\u201d<\/p>\n<p>I asked: \u201cAssume if the interview go well and you identify some candidates then what would be the next step?\u201d<\/p>\n<p>He said: \u201cIf the candidate is selected then I asked them to come back within the next few days for the last interview. This is a teleconference interview with several people from our company. All of these people are hiring managers that means if selected, the candidates will work for one of these people. This is really about technical interview because candidates already passed the language and career tests. At this time, we know what area of software they want to work on so I can match them with hiring managers of that business unit. Candidates interviewing for the entry level software development positions can be expected to answer detailed software technical questions. Candidates interviewing for the project manager position can be expected to answer detailed about planning, estimation, monitoring and design questions. Many questions asked are problem solving type. For example \u201cWhat would you do in this situation?\u201d, \u201cWhen this thing happen in a project, how would you solve it?\u201d, \u201cHow would you conduct a use-case scenario for situation ABC?\u201d \u201cDescribe the difference between a process and a task?\u201d \u201cDesign an algorithm to solve XYZ\u201d. We expect that the candidate can express the idea, develop solutions or ask questions of the interviewer in order to better answer these questions. The interviewer observes how the candidate attempts to solve problem and follows the candidate&#8217;s thought processes.\u201d<\/p>\n<p>I asked: \u201cWhat are the common issues during this interview?\u201d<\/p>\n<p>He laughed: \u201cThe main issue is most candidates do not know how to ask questions. They do not know how to analyze the given problem. Most attempt to solve the problem right away. Some even start to write code. This is really a problem that I found in Asia. Students are taught to code but not much in analyzing and understand the problem. When a candidate know how to ask question to clarify the problem, or look for several alternatives by keep asking more questions before starting to work on the solution. That is the person that we want to hire. The candidate who start coding right away is always the one we will eliminate first. Sometime, we gave the candidate fifteen minutes to work on the problem then come back and found that he is still coding even the solution is not about coding at all. We expect that if they graduate in computer science or software engineering then they should know how to code already. What we need is the problem solving skills, the analytic skills and the ability to communicate with customers to understand their needs. This is requirements engineering, architect, problem analysis and design, not coding.\u201d<\/p>\n<p>\u201cThe last interview is really determine which of our needs can best fit the candidate&#8217;s skill set and interests. It is really about the knowledge and skills of the candidate to see if the candidate is someone special who can contribute to the growth of our company. Base on the candidate\u2019s performance, the group of managers will vote \u201cHire\u201d or \u201cNo Hire\u201d. Since it involves several people, the decision is final. When I am informed about their decision, my next job is to work on special paperwork and visas to bring the selected candidate to the U.S. This process usually takes several weeks since we already do all the works previously and have permission to hire a number of people on special visas. If selected, candidates are informed about the outcome within few days so they can decide on whether to accept our offers. They also need time to prepare and I often work with them throughout this process. Sometime, I even escort a group of them to the U.S.\u201d<\/p>\n<p>I asked: \u201cWhat kind of advice that you will give to current students who want to work for your company?<\/p>\n<p>He said: \u201cBe prepared. Have a career plan. Know what you want to do. Improve your knowledge and skills if you want to build a long term career with our company.<\/p>\n<p>I asked: \u201cWhat kind of salary do you offer these foreign software workers?\u201d<\/p>\n<p>He seemed surprised: \u201cThere is no different at all. When they work in the U.S they are receiving the same salary and benefits like anybody else. We do not discriminate anyone because it is the laws.\u201d<\/p>\n<p>I asked: \u201cHow many foreign workers do you have in your company today?\u201d<\/p>\n<p>He answered: \u201cWe have about approximately two thousands. We still have to hire based on certain quota restriction visas issued by government. Some year we have permission to bring in few hundred, some year we have less. It changes every year.
